Abstract
Employee performance is a crucial factor in determining service quality, especially in the hospitality sector. This study aims to examine the role of organizational commitment in mediating the influence of work life balance, career development, and perceived organizational support on employee performance at Umana Bali, LXR Hotels & Resorts using a quantitative approach. The sample consisted of 162 respondents selected through proportionate random sampling. Data were collected using an online questionnaire distributed via Google Form. The data were analysed using the Structural Equation Modeling–Partial Least Squares (SEM-PLS) method, processed with SmartPLS version 4.1.1.2. The results show that work life balance, career development, and perceived organizational support have a positive and significant influence on organizational commitment. Directly, work life balance and career development significantly affect employee performance, while perceived organizational support does not have a significant direct effect. Organizational commitment has a positive and significant effect on employee performance, partially mediating the relationship between career development and performance, and fully mediating the relationship between perceived organizational support and employee performance. However, organizational commitment does not mediate the relationship between work life balance and employee performance. These findings suggest that improving employee performance can be achieved through optimizing work life balance, career development, and perceived organizational support, along with strengthening organizational commitment as a relevant mediating factor.
