Abstract

Leadership and psychological well-being are two essential aspects of organizational behavior, particularly in the context of internship programs in the hospitality industry, where high adaptability is often required. This study aims to examine the influence of Path-Goal Leadership (Directive, Supportive, and Achievement-Oriented) on trainee performance at The Westin Resort & Spa Ubud, Bali, with Psychological Well-Being serving as a mediating variable. A quantitative approach was employed, using a cross-sectional design and data analysis through Partial Least Squares Structural Equation Modelling (PLS-SEM). Data were collected through questionnaires distributed to 87 trainees from batch #9. The results showed that both Directive Leadership and Achievement-Oriented Leadership had significant direct effects on Psychological Well-Being and Trainee Performance. Supportive Leadership, on the other hand, significantly influenced Psychological Well-Being but did not have a direct impact on Trainee Performance. Furthermore, Psychological Well-Being was found to significantly mediate the relationship between Directive and Achievement-Oriented Leadership styles and Trainee Performance. Interestingly, Supportive Leadership did not influence Trainee Performance, even indirectly through Psychological Well-Being. These findings support the Social Exchange Theory (SET), which posits that positive interactions between leaders and subordinates foster mutual obligations, ultimately enhancing psychological well-being and performance. This study contributes both theoretically and practically by highlighting the importance of adaptive leadership in managing trainee development, particularly in high-demand service environments such as five-star hotels.
